The rise of artificial intelligence in the workplace isn’t just transforming tasks—it’s redefining relationships. As organizations adopt AI tools to drive efficiencies, the dynamic between employers and employees is shifting in ways both subtle and profound. While automation promises productivity, it also introduces new tensions around transparency, trust, and decision-making.

At the heart of this transformation is a fundamental question: How do we integrate AI into human resource management without compromising the humanity of the workplace?

Recent research offers critical insights—and a roadmap forward.

From Automation to Collaboration: Managing Human–AI Tensions

According to Talwar, Alshaghdali, Gupta, and Singhal (2025), managing the evolving relationship between humans and AI in HR requires more than technological readiness—it demands a learning mindset. Their study, published in the Journal of Enterprise Information Management, proposes a framework for navigating the "human–AI tension" through deliberate organizational learning and ethical reflection.

Key tensions include:

  • Trust and transparency in AI-led decision-making

  • Fear of obsolescence among employees

  • Over-reliance on algorithmic objectivity that may overlook context and emotion

The researchers stress that AI should augment—not replace—human judgment, especially in areas like hiring, performance evaluations, and career development. The goal isn’t to automate empathy, but to embed AI in ways that support more thoughtful, inclusive, and data-informed decisions.

Speculative Futures: Will AI Dehumanize HR?

Sposato (2025), in Strategic HR Review, raises a provocative concern: if AI continues to evolve unchecked, will it strip HR of its human core? His speculative review explores future scenarios in which AI systems take over core HR functions—from recruitment to wellness tracking—potentially sidelining the human connection altogether.

While the technology’s potential is undeniable, Sposato warns of a growing gap between HR’s strategic purpose and its automated implementation. If leaders prioritize efficiency over empathy, AI may erode the psychological contract between organizations and their people—leading to distrust, disengagement, and resistance.

Sposato’s solution? Purpose-driven implementation that aligns AI tools with core values, ethical principles, and ongoing human oversight.

Employee Voice in an Algorithmic World

One of the most important yet overlooked aspects of AI adoption is employee involvement. Taslim, Rosnani, and Fauzan (2025) conducted a systematic review in the SA Journal of Human Resource Management that found employee participation in AI-driven decision-making remains limited and inconsistent across organizations.

The study reveals that when employees are involved in discussions around AI tool selection, implementation, and feedback, acceptance and trust significantly improve. In contrast, top-down implementation often leads to skepticism, especially when AI is used in areas that impact job security, workload distribution, or performance evaluation.

Organizations that prioritize co-creation—bringing employees into the process early—see better outcomes, greater retention, and a more resilient workforce.

A New Social Contract for the AI Era

As AI continues to permeate HR processes, a new social contract must emerge—one grounded in transparency, fairness, and shared purpose. Employers must:

  • Communicate clearly how AI is used and why

  • Provide training that empowers employees to work alongside AI

  • Involve employees in shaping the AI journey

  • Prioritize human oversight in all people-centered decisions

When done right, AI can strengthen—not weaken—the employer-employee relationship. But that outcome depends entirely on how intentionally organizations approach integration.
